Human Resource Development, Sects, and Culture : Theoretical Basis for a Comparative Study

The goal of this study is to provide a theoretical basis for comparative fieldwork on the relation between Human Resource Development (HRD), Sects, and Culture. It reviews concepts, theories, and existing empirical studies on this issue. Based on this overview, we suggest that when levels of "cultedness" are high, the number of HRD practices is small and vice versa. Furthermore, some corporate cultures are more culted than others and this has an indirect impact in HRD practices. Finally, we posit that national cultures with a high level of power distance will be more culted than others and this fact has an indirect impact on HRD practices. The study has important implications for HRD because it implies that cultedness imposes severe restrictions on HRD practices. This finding is interesting for theoreticians and given that cultedness is increasing in step with globalization, it has important social and political implications. We also present a methodology we hope to implement in a future empirical study. (original abstract)
Celem artykułu jest dostarczenie podstaw teoretycznych dla studiów porównawczych nad relacjami między HRD/RZL (Human Resource Development/Rozwój Zasobów Ludzkich), sektami oraz kulturą. Dokonujemy przeglądu pojęć, teorii oraz istniejących wyników badań dot. omawianego zagadnienia, w oparciu o które wysuwamy następujące hipotezy: zakładając wysoki poziom kultowości organizacji (wszystkie pojęcia wyjaśniamy poniżej), liczba praktyk RZL jest niewielka i odwrotnie. Co więcej, niektóre kultury korporacyjne są bardziej "ukultowione" od innych, co ma pośredni wpływ na praktyki RZL. Zakładamy również, że kultury narodowe z wysokim współczynnikiem power distance będą bardziej niż inne "ukultowione" i ten fakt również pośrednio przekłada się na praktyki RZL. To studium niesie ze sobą poważne implikacje dla RZL ze względu na to, że "ukultowienie" nakłada na praktyki RZL poważne ograniczenia. Zarówno to odkrycie, jak i fakt, że poziom "ukultowienia" rośnie wraz z globalizującym się światem, są nie tylko interesującym zjawiskiem, lecz mają także istotne konsekwencje praktyczne, społeczne i polityczne. W dalszej części artykułu prezentujemy także metodologię, którą mamy nadzieję zrealizować w przyszłym badaniu empirycznym. (abstrakt oryginalny)
