Celem artykułu jest prezentacja badań porównawczych (Polska, Nowa Zelandia) nad wybranymi uwarunkowaniami i skutkami sprawiedliwości organizacyjnej. Jako determinanty sprawiedliwości w skonstruowanym modelu teoretycznym przyjęto procedury kontroli zachowań i relację wymiany lider-podwładny (LMX). Jako rezultat poczucia sprawiedliwości organizacyjnej przyjęto zachowania kontrproduktywne i zadowolenie z pracy. Na podstawowe analizy metodą równań strukturalnych potwierdzono, iż sprawiedliwość organizacyjna pełni, niezależnie od kultury, funkcje zmiennej pośredniczącej pomiędzy LMX i procedurami organizacyjnymi a postawami i zrachowaniami pracowników. Wykazano również, że LMX jest dobrym predyktorem satysfakcji z pracy i zachowań kontrproduktywnych. (abstrakt oryginalny)

The aim of this article is presenting a cross-cultural analysis (Poland, New Zealand) of the selected determinants and effects of organizational justice. In the constructed theoretical model, the procedures of behavior control and the relation of leader-member exchange (LMX) were chosen as determinants of justice. Counterproductive work behaviors and job satisfaction were assumed as the consequences of justice. Using the structural equation modeling it was confirmed that organizational justice, regardless of culture, acts as a mediator between LMX, organizational procedures and attitudes and behaviours of employees. It was also shown that leader-membership exchange is a good predictor of counterproductive work behaviors and job satisfaction. (original abstract)
