Problematyka zachowań obywatelskich w organizacji (OCB - Organizational Citizenship Behavior) jest obecnie jednym z ważnych zagadnień podejmowanych na gruncie nauk o zarządzaniu. Wynika to z przekonania, że na postępowanie pracowników wykraczające poza rolę zawodową wpływa zarówno funkcjonowanie, jak i rozwój organizacji. Badacze poszukują zatem determinant, którymi mogliby wyjaśnić motywy podejmowania przez pracowników zachowań obywatelskich. W niniejszym artykule przedstawiono wyniki badań na grupie 359 osób nad związkami między praktykami ZZL, klimatem organizacyjnym i postrzeganym przez pracowników wsparciem ze strony przełożonych a obywatelskimi zachowaniami w organizacji. Wykazano, że praktyki HR nie są bezpośrednim predyktorem OCB, ale oddziałują na pracowników, gdy w organizacji jest odpowiedni klimat i działania ze strony kadry menedżerskiej. (abstrakt oryginalny)

The problem of organizational citizenship behavior (OCB) is one of the important issues analyses in the field of management sciences. It's consequence of the belief that the conduct of employees beyond the professional role affects both the functioning and development of the organization. The researchers therefore seek determinants, which could explain the motives of organizational citizenship behavior. This article presents the results of research on a group of 359 employees into the links between HRM practices, organizational climate and perceived managers support and OCB. It has been demonstrated that HR practices are not a direct predictor of OCB, but the impact on employees when the organization is an appropriate atmosphere and action on the part of managers.
