Problem fluktuacji kadr staje się krytycznym zagadnieniem przed którym stoi branża hotelarska, niosąc za sobą poważne zagrożenie zarówno dla utrzymania wysokiej jakości usług, jak i dla satysfakcjonujących doświadczeń konsumpcji. W konsekwencji wysokiej rotacji doświadczonych kadr osłabiona zostaje konkurencyjność przedsiębiorstw hotelowych, które w Polsce stanowią najbardziej znaczącą z punktu widzenia obsługi ruchu turystycznego i najbardziej rozwijającą się część bazy noclegowej [67, s.57]. Sytuacja ta uzasadnia szczególną potrzebę zainteresowania problematyką fluktuacji kadr, a przede wszystkim zogniskowania empirycznej uwagi na problemie istotnych uwarunkowań tego zjawiska w hotelach. Dlatego też celem niniejszej pracy była próba identyfikacji wybranych uwarunkowań fluktuacji kadr w hotelarstwie oraz ich dyskusja w kontekście podejmowanych działań zaradczych. Problemem badawczym była próba poszukiwania odpowiedzi na pytanie czy istnieje zależność pomiędzy satysfakcją z pracy, a szczególnie z różnych jej aspektów, a intencją odejścia z hotelu oraz czy i jakie znaczenie dla tej intencji może mieć osobowość pracownika. W tym celu przeprowadzono badania własne, metodą ankiety wśród wszystkich pracowników kontaktowych dwóch trójmiejskich hoteli. Rezultaty badań dowiodły istnienia negatywnej zależności pomiędzy satysfakcją z pracy jak i stabilnością emocjonalną a intencją odejścia pracowników z hoteli. Przeprowadzone badania mają charakter studium przypadku stąd rezultatów tych nie należy uogólniać, z pewnością jednak mogą one sygnalizować potrzebę szczególnej dbałości o satysfakcjonujące warunki pracy zatrudnionego personelu, podkreślając również konieczność zwrócenia szczególnej uwagi na predyspozycje osobowościowe pracowników, zwłaszcza na etapie doboru kadr.(abstrakt oryginalny)

The problem of staff turnover is becoming a critical issue in labor intensive industry as the hospitality; it is strongly associated with a threat to maintain a high quality of hotel services and is contributing to problems with providing satisfying service experience to hotel guests. Therefore the high staff turnover may also lead to weakened competitiveness of hotels, which are the most significant and dynamically developing part of accommodation in Poland [67, s.57]. This situation justifies the need for special attention, that should be focused on the problems of high staff turnover, especially in the context of significant conditions of this phenomenon in hotels. Therefore the aim of this study was to identify the selected determinants of staff turnover in the hotel industry and discussion over them in the context of the remedial action that should be taken by managers. The research problem was to try to seek the answers to the questions of whether there is a relationship between job satisfaction and intention to leave and what is the meaning of employees' personality traits in the context of this intentional behavior. Research was conducted among all contact employees of two tri-city hotels which agreed to participate. The study results proved that there is a significant and negative correlation between both job satisfaction, emotional stability and turnover intention of hotel employees. As this study is a case study, these results shouldn't be generalized, however they emphasize, that special attention should be put on hotel employees' job satisfaction and their personality traits that should be carefully verified during recruitment process.(original abstract)
